The No. 1 Career Mistake Capable People Make

I recently reviewed a resume for a colleague who was trying to define a clearer career strategy. She has terrific experience. And yet, as I looked through it I could see the problem she was concerned about: she had done so many good things in so many different fields it was hard to know what was distinctive about her.

As we talked it became clear the resume was only the symptom of a deeper issue. In an attempt to be useful and adaptable she has said yes to too many good projects and opportunities. She has ended up feeling overworked  and  underutilized. It is easy to see how people end up in her situation:

Step 1:  Capable people are driven to achieve.

Step 2:  Other people see they are capable and give them assignments.

Step 3:  Capable people gain a reputation as “go to” people. They become “good old [insert name] who is always there when you need him.” There is  lots  right with this, unless or until…

Step 4:  Capable people  end up doing lots of projects well but are distracted from what would otherwise be their  highest point of contribution  which I define as the intersection of talent, passion and market  (see more on this in the  Harvard Business Review  article  The Disciplined Pursuit of Less). Then, both the company and the employee lose out.

When this happens, some of the responsibility lies with out-of-touch managers who are too busy or distracted to notice the very best use of their people. But some of the responsibility lies with us. Perhaps we need to be more deliberate and discerning in navigating our own careers.

In the conversation above, we spent some time to identify my colleague’s  Highest Point of Contribution  and develop a plan of action for a more focused career strategy.

We followed a simple process similar to one I write about here:  If You Don’t Design Your Career, Someone Else Will. My friend is not alone. Indeed, in coaching and teaching managers and executives around the world it strikes me that failure to be conscientious about this represents the #1 mistake, in frequency, I see capable people make in their careers.

Using a camping metaphor, capable people often add additional poles of the same height to their career tent. We end up with 10, 20 or 30 poles of the same height, somehow hoping the tent will go higher. I don’t just mean higher on the career ladder either. I mean higher in terms of our ability to contribute.

The slightly painful truth is, at any one time there is only one piece of real estate we can “own” in another person’s mind. People can’t think of us as a project manager, professor, attorney, insurance agent, editor and entrepreneur all at exactly the same time. They may all be true about us but people can only think of us as one thing  first. At any one time there is only one phrase that can follow our name. Might we be better served by asking, at least occasionally, whether the various projects we have add up to a longer pole?

I saw this illustrated some time ago in one of the more distinctive resumes I have seen. It belonged to a Stanford Law School Professor [there it is: the single phrase that follows his name, the longest pole in his career tent]. His resume was clean and concise. For each entry there was one impressive title/role/school and a succinct description of what he had achieved. Each sentence seemed to say more than ten typical bullet points in many resumes I have seen. When he was at university he had been the student body president, under “teaching” he was teacher of the year and so on.

Being able to do many things is important in  many  jobs today. Broad understanding also is a  must. But developing greater discernment about what is distinctive about us can be a great advantage. Instead of simply doing more things we need to find, at every phase in our careers, our  highest point of contribution.

6 Toxic Behaviors That Push People Away: How To Recognize Them In Yourself and Change Them

Sin - exceedingly sinful

In my line of work, I hear from hundreds of people a month, and connect with professionals in a more public, open way than ever before. Through this experience, I’ve seen scores of toxic behaviors that push people away (including me). And I’ve witnessed the damage these behaviors cause – to relationships, professional success, and to the well-being of both the individual behaving negatively, and to everyone around him or her.

Let’s be real – we’ve all acted in toxic, damaging ways at one time or another (none of us are immune to it), but many people are more evolved, balanced, and aware, and it happens only rarely in their lives.

Whether your toxic behavior is a common occurrence, or once in a blue moon, it’s critical for your happiness and success that you are able to recognize when you’re behaving badly, and shift it when it emerges.

The 6 most toxic behaviors I see every day are:

Taking everything personally

In the powerful little book  The Four Agreements, don Miguel Ruiz talks about the importance of taking nothing personally. I teach this in my  coaching programs  and my book  Breakdown, Breakthrough  as well, and there is so much pushback. “Really, Kathy – don’t take  anything  personally?”

People are toxic to be around when they believe that everything that happens in life is a direct assault on them or is in some way all about them. The reality is that what people say and do to you is much more about them, than you. People’s reactions to you are about their filters, and their perspectives, wounds and experiences. Whether people think you’re amazing, or believe you’re the worst, again, it’s more about them. I’m not saying we should be narcissists and ignore all feedback. I am saying that so much hurt, disappointment and sadness in our lives comes from our taking things personally when it’s far more productive and healthy to let go of others’ good or bad opinion of you, and to operate with your own heart, intuition and wisdom as your guide. So yes – don’t take anything personally.

Obsessing about negative thoughts

It’s very hard to be around people who can’t or won’t let go of negativity – when they dwell on and speak incessantly about the terrible things that could happen and have happened, the slights they’ve suffered, and the unfairness of life. These people stubbornly refuse to see the positive side of life and the positive lessons from what’s transpiring. Pessimism is one thing – but remaining perpetually locked in negative thoughts is another. Only seeing the negative, and operating from a view that everything is negative and against you, is a skewed way of thinking and living, and  you can change that.

Treating yourself like a victim

Another toxic behavior is non-stop complaining that fuels your sense of victimization. Believing you’re a victim, that you have no power to exert and no influence on the direction of your life, is a toxic stance that keeps you stuck and small. Working as a therapist with people who’ve suffered terrible trauma in their lives but found the courage to turn it all around, I know that we have access to far more power, authority, and influence over our lives than we initially believe. When you stop whining, and refuse to see yourself as a hapless victim of fate, chance or discrimination, then you’ll find that you are more powerful than you realized, but only if you choose to accept that reality.

Cruelty – lacking in empathy or putting yourself in others shoes

One of the most toxic and damaging behaviors – cruelty – stems from a total lack of empathy, concern or compassion for others. We see it every day online and in the media – people being devastatingly cruel and destructive to others just because they can. They tear people down online but in a cowardly way, using their anonymity as a weapon. Cruelty, backstabbing, and ripping someone to shreds is toxic, and it hurts you as well as your target. I had a powerful learning experience about this a few years ago. I came into the house one day in a nasty mood, and shared a mean, sniping comment to my husband about the way a neighbor was parenting her child through one of his problem phases. In less than 24 hours, that very same issue the parent was dealing with came home to roost in my house, with my child. It was as if the Universe sent me the message that, “Ah, if you want to be cruel and demeaning about someone, we’ll give you the same experience you’ve judged so negatively, so you can learn some compassion.” And I did.

If you find yourself backstabbing and tearing someone else down, stop in your tracks. Dig deep and find compassion in your heart, and realize that we’re all the same.

Excessive reactivity

An inability to manage your emotions is toxic to everyone around you. We all know these people – men and women who explode over the smallest hiccup or problem. Yelling at the bank teller for the long line, screaming at your assistant for the power point error he made, or losing it with your child for spilling milk on the floor. If you find that you’re overly reactive, losing it at every turn, you need some outside assistance to help you gain control over your emotions and understand what’s at the root of your emotionality. There’s more to it that appears on the surface. An outside perspective – and a new kind of support – is critical.

Needing constant validation

Finally, people who constantly strive for validation and self-esteem by obsessing about achieving outward measures of success, are exhausting to be around. Those men and women who get caught up in the need to prove their worth over and over, and constantly want to “win” over their colleagues or peers, are toxic and draining.

Overly-attaching to how things have to look and be, and to achieving certain milestones and accomplishments rather than going with life in a more flexible, easy manner, can wear you out and bring everyone else around you down . There is a bigger picture to your life, and it’s not about what you achieve or fail at today. It’s about the journey, the process, the path – what you’re learning and applying, how you’re helping others, and the growing process you allow yourself to engage in.

Stop stressing over the particular outcomes like, “I need that promotion now!” or “My house has to be bigger and more beautiful than my neighbor’s.” Your desperate need to prove your success and build your self-esteem through outer measures of success is (sadly) apparent to everyone but you, and it’s pushing away the very happiness outcomes you’re longing for.

Top 11 Qualities That Make A Great Leader

There are different styles of leadership and they can (nearly) all be good.

1. Be Authentic

The important thing is to be yourself: know your own personality so that you can be authentic in the way you engage with other people and the way you use your authority. Understand how you as an individual can best have positive impact and influence with others and try to understand how they perceive you. Always be clear in communicating your values, what you care about and what you stand for – through your behaviour as well as your words.

2. Boost Your Confidence

If you want to be a leader you have to be prepared to lead. It does require self-confidence. You have to be able to judge when to listen, when to think and when to decide. When you make decisions you need to stick with them through adversity if you are sure they are right, and to see them through. People like continuity. If at some point you conclude that you were wrong, you need to be big enough to change and to explain why. The best solution is to make the right decisions! It is more important to make good decisions than fast decisions.

3. Display Emotional Intelligence

But you can only lead if other people are prepared to follow. That means you have to win and retain their respect, not just for your position but for you as a person, for your experience, skills, and competence. A leader has to have a strong rapport with, and understanding of, the organization and the people he or she is leading: what they want, and what they will accept if they can’t have what they want. Emotional intelligence and intuition are important in forming these links.

4. Motivate and Inspire

In leadership, people and relationships are more important than tasks. Tasks do matter, but the main role of a good leader is to motivate and inspire other people to do the tasks well. You need to know how to delegate and be the leader of other leaders. The leader is the conductor of the orchestra, not the first violin. But you also need to know when to step in and take responsibility. Don’t be afraid to say ‘stop’ or ‘no’ if you think things are going wrong. And don’t let other people push you into a decision which you are not comfortable with.

5. Set the Vision

You have to set a vision. That requires a clear sense of purpose, a clear sense of direction and a clear picture of the destination. You need to be able to explain in terms that people understand and support what you want to achieve, why you want to achieve it, how you will go about it and how everyone will know when you get there. That is what I have been trying to do with Diplomatic Excellence.

6. Be a Good Communicator

Good leaders are good communicators. You have to do it all the time. It means thinking about what other people know and how they are experiencing what you are doing, especially change. It’s important to communicate in a way other people can relate to and engage with. And you have to make it easy for people to remember what you are saying: make it simple, clear and coherent.

7. Lead the Delivery

Once you’ve set the vision and engaged other people through communication, you need to lead the delivery. That’s where a clear understanding of the end goal, and metrics and evaluation to demonstrate outcomes, are important. It’s a good idea to stay ahead of the delivery curve, setting interim goals along the way which are stretching but attainable. Much of what I’ve just described in the last three points is encapsulated by Steve Radcliffe in the model he discussed at the Leadership Conference last year: future, engage, deliver.

8. Manage  Your  Energy

It’s important to manage your energy. Leaders are constantly on display and under scrutiny. You need to have energy in reserve so that you can manage your mood and the image you project, and have something in the tank when crises happen (as they inevitably will). Learn to recognise when you are tired or stressed, and how that makes you behave. Watch out for the signs. Learn also to recognise where your positive energy comes from and what takes it away.

9. Build the Right Team

A good leader will put a lot of effort into building the right team around him or her. You need people you trust, who are on your side, who challenge and are honest with you and whose judgement you respect. You need to be able to depend on their support when the going gets tough. Being a leader can feel lonely and exposed: so you need to have your support systems in place to help you through the harder times.

10. Trust Your Instinct

If it doesn’t feel right, the chances are it isn’t right. I’m a great believer in the power of the subconscious, given time, to steer us to the right answers. That’s why I often prefer to have a couple of discussions before taking a difficult decision, even if that slows down the process. It helps give me certainty about what I think, and it helps the wider leadership group understand each other’s point of view and build consensus. The end result is a better decision with better buy-in.

11. Make Mistakes

Finally, accept that we all make mistakes. Nobody is perfect. When you do, try to learn the lessons, but don’t be destabilized. Someone told me once: “don’t chew the cud”. Keep moving forward, be resilient, remember that things will get better. And smile.

Brexit and Christians: Did God command the UK to leave the EU?

London Mayor Boris Johnson has said  £1.3tn of investment is needed over the next 35 years in order for London to retain its world class status

Christians overwhelmingly voted in favour of leaving the European Union last Thursday but the aftershocks will not only impact heavily on UK economic growth,  but also on any foreseeable infrastructure developments  due to the uncertainty created by the Brexit vote to leave, an industry source has warned.  Polling from Lord Ashcroft showed that nearly six in ten of those who identified as Christian voted for Brexit.

Although numbers have fallen, 93 per cent of Christians in the UK are white. By contrast two-thirds of British Muslims are from an Asian background. And Lord Ashcroft’s poll showed that 67 per cent of Asians and 73 per cent of black people voted to remain compared to 47 per cent of white people.”

The assumed  time frame for the UK-EU  divorce terms to be agreed is two years which has left many businesses anxious and investors unclear of what the future may hold.

The conclusion of a recent analysis by the Pew Research Center in the US suggests that in the UK, the proportion of the population identifying themselves as Christians was approximately 64% in 2010.

The Knock-On Effects of the Brexit Vote

All Brits must now confront the truths about the forthcoming EU DIVORCE. Don’t kid yourself. Separation always harms both parties. However, what does this mean for investment in the capital project wise? Well, the Brexit verdict will impact construction projects as follows.

1. Access to Foreign Labour

The first most important issue is access to labour.  A core principle of the EU is the right of free movement, which has made immigration between member states somewhat easy and stress-free. The construction industry relies heavily on overseas workers to fill both skilled and non-skilled job roles,  and  a significant percentage, predominantly within the London market, come from continental Europe.

It’s logical that with an EU DIVORCE those skilled individuals will instead travel to  France, Germany, or Spain, where the right of free movement still exists.

David Thomas, chief executive of Barratt Developments Plc the UK’s largest homebuilder said,  “an EU DIVORCE would lead to a shortage of construction staff, and  impair the UK Construction Industries ability to build houses.”

The free movement of labor in the European market has been seen as a positive for  many. However, it’s also possible that a skills shortage may result in increased investment in training and upskilling of local workers to fill the gaps. This could also  result in higher wages being demanded by those workers who are in the UK labor market which individual labors would no doubt welcome, but which in turn could escalate the cost of projects.

2. Investment in the Capital

Another major concern is the investment in the UK. The EU presently makes it easy for companies in different countries to do business with, and invest in, one another.

European manufacturing giants Airbus has voiced concern about investing in the independent UK. Likewise, German firm Festo has said German companies should be cautious about investing in Britain. And let’s not forget that Germany is  the  financial driving force of the EU.

On the other hand, Lord Bamford, the Chairman of JCB  is however  persuaded that an eventual EU DIVORCE could reduce the  costs of administration so much so that the costs of leaving the EU will be  covered.

3. Prestigious Projects

An enormous question mark hangs over prestigious projects such as a third runway for Heathrow which has now been  delayed again in wake of Brexit fallout and the Hinkley Point nuclear power station in Somerset which is now “extremely unlikely”.

There are also growing suspicions about the future of less well-known operations such as the London Gateway port in Essex, operated by Dubai’s DP World, which opened in 2013 and is still only half complete.

This new outbreak of ambiguity is also likely to engulf many other scheduled construction projects in the UK.

4. EU Legislation and Regulation

A significant amount of EU legislation is now rooted in UK law and affects construction. The EU DIVORCE would not instantly result in less regulation. By way of example, the CDM regulations basically enacted EU Directive 1992/57/EEC and there is no indication that the regulations or health and safety in the construction cycle will be swept away because of the leave vote. The UK may now choose to reduce the scope of this and other dictates or, abolish them completely. However, one thing is for sure, this will not happen overnight.

5. Imports and Exports

The supply of goods and services for the construction industry is a key driver of growth in the UK. The UK is at least partly dependent on imports from the EU, particularly Germany, Italy and Sweden.

In 2014, 53% of Goods and Services Were Imported into the UK from the EU.

The degree to which these may be affected depends upon the post-Brexit model.

6. Exchange Rates

Can Sterling’s Recovery Continue with Brexit Looming? From the moment the EU leave vote was announced, the Pound Euro exchange rate has been volatile.

In a trade where margins are tight, there is heavy dependence on the import and export of goods and services, currency fluctuations will have a major fiscal impact on construction projects. Whereas the inclusion of exchange rate phrases in constructions contracts is always an option, it does mean companies will need to undertake an additional level of strategizing, prior to planning or otherwise undertaking construction projects in the immediate future.

7. Access to Finance

The availability of money is often a pre-requisite for construction projects. Access to money can control whether or not a specific projects can proceed from design to construction.

Currently UK small and medium enterprises have access to SME financing which will at some point no longer be available once the EU DIVORCE is complete.

Standard & Poor’s stripped Britain of its “AAA” credit rating reducing it to “AA”. Fitch Ratings also downgraded its ranking for Britain’s creditworthiness by one notch.

It is therefore clear that the UK’s connection with the EU enhanced its creditworthiness. The looming EU DIVORCE is quickly changing all that. The cost for developers of finding finance for construction projects will no doubt also increase as lenders seek to impose higher interest rates.

The results of an imminent EU DIVORCE are complex and widespread and something that the wise business should be planning for now. There will be significant insecurity for businesses in the months, if not years, resulting from the vote to leave.

This failure to convince Christians of either the economic, spiritual or cultural benefits of the EU was disastrous for the Remain campaign and has changed the face of the UK forever.

Ask Americans and in particular, residents of their most populous state California what they think of water. The state gets 75% of it from snow, and in 2014, 70% of its usual snowpack was missing. The year earlier it was the driest on record. Britain’s problem has been exactly the opposite: biblical flooding in recent years. The Thames has been flowing at its highest level, for the longest period, since 1883, and storms across south-western England have left Brits kayaking through their towns.

In 2013, the world had a record number of $1 billion weather disasters – 41, topping the previous-just three years earlier. Almost all of the 41 involve water – flooding, drought or damage from cyclones, and there are three reasons we’re seeing more water issues. The first is population growth. The drought in California is made worse by the fact that the state’s population is one third bigger than in 1990 with 10 million more people living there today.

The American drought has crippled California’s farmers, who grow 60% of the countries produce, and has left the nation with its smallest cattle herd in 60 years, sending beef prices to record highs. Economists estimate that the flooding in Britain could shave a full point off GDP. Water problems are local. England’s flooding has to be fixed in England and the Californian drought in California.

The amount of water on earth doesn’t change – no ‘new’ water is being created and no water is being destroyed. It is simply used, it evaporates and is used again. In a world of big problems, water problems are among the biggest. But unlike many other big problems like climate change and economic inequality, most water problems are solvable, and this one requires us simply to consume less.

Despite average rainfall of around 2,450mm a year, twice the amount that falls in the UK, Singapore has historically relied on importing water. All it takes in Philadelphia is 6mm of rainfall for the city’s sewerage network to overflow into the Schuylkill and Delaware rivers, polluting its main source of drinking water. In April 2012, the city signed an ambitious agreement with the EPA to spend $2bn over the next 25 years transforming a third of its hard surfaces into 10,000 acres of green spaces.

There are some fundamental issues holding progress back. Water is too cheap and our attitude to finite resources must change.

What about the idea of a road that contains no concrete or hardcore but plastic which otherwise would go to landfill, be incinerated, or worse, form part of what is estimated to be 8 billion kgs of plastic floating around our oceans. The ubiquity, volume, and permanence of plastic waste demands better solutions.

Follow the plastic – In 2010, 270 million tonnes of plastic was produced around the world. This translated to 275 million tonnes of plastic waste; 99.5 million tonnes of which was produced by the two billion people living within 50 km of a coastline. Because some durable items such as refrigerators produced in the past are also thrown away, we can find more waste than plastic produced at times.  Of that, somewhere between 4.8 and 12.7 million tonnes found its way into the ocean.

A Dutch company thinks they have the answer, constructing roads using lightweight plastic instead of asphalt which requires less maintenance, thanks to the material’s greater resistance to corrosion, weather and extreme changes in temperature.

Prefabricated off site, the sections of road would be formed with space for cables and utility pipes below the surface, and the roads could be integrated with anything from traffic sensors, to measuring equipment or connections for street lamps.

“The concept is based on the use of all kinds of waste plastic, but mainly the part of the waste stream that doesn’t already have ‘high end’ recycling applications and would ordinarily be burned,” says Alex van de Wall, an innovation manager at KWS Infra, the company testing the new plastic roads. “One of the sources is the so-called plastic soup floating in our oceans.”

The company hopes to build the first fully recycled thoroughfare within three years, and the city of Rotterdam has signaled  an interest in running a trial.

Engineers Are Now Looking to God’s Creation for Innovative Ideas in Architecture

Concrete has got  a bad rap over the years but bacteria may provide an answer.

What happens when you introduce green technology which embeds self-activating bacteria into concrete? It becomes self-healing and three UK universities are actively working towards bringing this science to life.

Engineers are now looking to God’s creation for innovative ideas in architecture. Self-healing concrete brings together two fields: civil engineering and marine biology. With no knowledge of microbiology, a civil engineer read about applying limestone-producing bacteria to monuments and asked whether it could be used for buildings? The task then became to find the right bacteria that could not only survive being mixed into concrete, but actively start a self-healing process.

As soon as water seeps into a crack, the bacteria quickly burst out of their cases and produces limestone, sealing the gap before it can widen and become a pothole.

Scientists Believe the Technique Could Vastly Increase the Life of Concrete, Remove the Need for Repairs, and Reduce Costs by up to 50%.

Water is both the problem and the catalyst that activates the solution. Bacteria  are mixed and distributed evenly throughout the concrete, but can lie dormant for up to 200 years as long as there is food in the form of particles. It is only with the arrival of concrete’s enemy, rainwater or atmospheric moisture seeping into cracks, that the bacteria starts to produce the limestone that eventually repairs the cracks. It’s a similar process to that carried out by  osteoblast cells in our body which makes bones.

Healing these cracks the old-fashioned way is no small expense.

It Is Estimated That Around £40 Billion a Year Is Spent in the Uk on the Repair and Maintenance of Structures, the Majority of Which Are Made from Concrete.

The project is piloting three separate concrete-healing technologies for the first time in real-world settings, with a view to incorporating them into a single system that could be used to automatically repair concrete in the built environment.

The first technique uses shape-shifting materials, known as shape-memory polymers, to repair large cracks in concrete. When these materials are heated with a small current, they can transform into a different shape which the material has ‘memorised’. The researchers believe these materials can be embedded into concrete and used to close cracks or make them smaller.

In the second technique, researchers will pump both organic and inorganic healing agents through a network of thin tunnels into the concrete to help repair the damage.

In the third technique, the team will embed tiny capsules, or lightweight aggregates, containing both bacteria and healing agents in the concrete. It is anticipated that once cracks occur, these capsules will discharge, and in the case of the bacteria, the nutrients will enable them to function and produce calcium carbonate, which the researchers envisage will heal the cracks.

The overall aim of the project is to develop a single system that can be embedded into concrete when it is initially set, and then automatically sense when damage occurs. Once the damage is detected, the system will be able to repair itself autonomously without the need for human intervention.

Self-healing concrete is an amazing invention, based on God’s designs. The possibilities are unlimited for those who expect to find intelligent design throughout the created world!

Racism Is Still Alive and Well in the UK, 50 Years after the Race Relations Act

The truth is, we’re making slow progress, racial discrimination in construction industry is rife. Well, that was the finding of a report commissioned by the Construction Industry Training Board on the under-representation of ethnic minorities in the industry in 2014. The findings, published made for shocking reading. It stated that the construction workforce was only 1.9% black and Asian, compared with 6.4% of the working population as a whole – more than 70% fewer black and Asian workers than the UK industry average.

“There’s been some progress since 1965, no longer would signs of No Blacks, No Irish, No Dogs be allowed, but focusing on individual prejudice has avoided tackling endemic systematic racism, leaving significant inequalities in the UK and aboard.”

The survey proved that there is still much work to be done within the industry in order to attract the very best talent.

A painting contractor based in New England has been ordered to pay two former employees more than $1.5m each by a court in New Haven, Connecticut. The court ruled that the company had discriminated against the men on racial grounds.

The lawsuit, against Safety Marking alleged that Yosif Bakhit, a Sudanese-American, and Kiyada Miles, an African-American, were subject to “a pattern of abuse” for years, from racial insults and slurs to being passed over for promotions in favour of less experienced white employees.

There have been many cases both in  the UK and aboard, the evidence is overwhelming, just do a search on Google, the problem is most people suffer in silence.

Many people get attracted to the lucrative payments that usually accompany working in the UK and US. The need to explore what is beyond their boundaries is so tempting that one will use any means and any chance they get to ensure that they secure themselves a better paying job which is mostly found in the construction industry. However, their arrival is mostly characterized by hostility from the locals making their stay unbearable. In addition, proper recruitment practices in some cases have not been put in place to ensure that ethnic minorities are treated well.

The need for a diverse workforce in the construction industry by most governments is seen as a bid to fill the gap of an  aging workforce. Many organisations  have already become reliant on foreign construction laborers who are hungry for opportunities to further their careers.

Despite various measures and policies put in place to prevent or minimize racial discrimination, studies have shown that although the makeup of the population in the construction industry is in the process of changing, the picture still being painted is that the industry is still dominated by white people  instead of having multicultural diversity throughout.

Noticeable issues of racial discrimination which can be attested by ethnic minorities who comprise of blacks and people of Asian origin today are that most contractors and consultants are white with the stakeholders who are deemed to have stronger networks and connections despite the fact that there are equally qualified ethnic minority workers. This can be attributed to the fact that it will take a while for you to earn people’s trust which is hard, prejudice and stereotypes considered.

Strategic roles are also given to white colleagues and when there are opportunities for leadership roles, priority is given to the white counterparts despite the presence of more qualified Ethnic Minorities who are willing to avail themselves for the role. Another challenge is that even if an ethnic minority gets this position, their subordinates find it hard to take instructions from them making it hard for them to accomplish their tasks and achieve the set targets.

It is a common belief that there is power in a name and in most cases Ethnic Minorities will find themselves adopting English names just to make them seem white. Other instances of discrimination are that during submission of reports, the reports from ethnic minorities are criticized more.

Ethnic minorities have turned to the construction project management industry with the hope of building a career in construction to subsequently improve their lives but due to racial discrimination, they find themselves working in the same level for years without being promoted therefore making their lives hard. This can be attributed to a common perception that black people cannot bring anything substantial to the table and should instead be seen digging with a shovel and not in a management level, according to Kwasi Boateng who spoke to Nancy Cavill of Building.co.uk

Even with these cases being minimal today due to the policies put in place to see to it that there is equal opportunity for all; Ethnic minorities still suffer from issues of name calling which makes them isolate themselves from the rest of the workforce according to a report by the Equality and Human Rights commission.

EM workers are reported to limit their contact with those from a different cultural or religious background whenever they can with some even missing work due to stress leading to reduced productivity. A finding by Juliet Bourke of Deloitte.com found that apart from racial jokes and racist gestures, ethnic minorities are in some cases denied time off to attend to religious or cultural ceremonies. A plus here is that this group is however satisfied with the multicultural working environment. “Why not take a legal action?” One may ask. This has been in the minds of many but the fear of the repercussions makes them cower and tolerate the discriminatory treatment. Coupled with that, low status workers with limited skills fear that they will be exposed to adverse working conditions.

Due to the plight of these workers, construction management organizations have come up with strategies that will see an improved working condition for all and key among them include;

  • A review of the current legislations which have been put in place to safeguard ethnic minority workers against discrimination in the construction industry. The review will help in deliberating on specific policies aimed at protecting them and to add on what has been overlooked. This involves punishing offenders who are found guilty of harassing or discriminating against members of a different religious or cultural background.
  • Implementation of equal treatment of all workers despite their cultural or religious backgrounds. This will see that all the workers will get equal opportunities with regards to leadership chances without considering their backgrounds but their qualifications instead. This will ensure that proper representations of these minorities are achieved.
  • Along with the policies of enhancing equal opportunities, policies that ensure that workers have freedom to attend to their various cultural and religious ceremonies have been put in place. This effort shows that their beliefs are acknowledged and appreciated which is motivation enough for them.
  • The need for a common language which is understood by all has prompted some constructions organisations  to come up with one which will help communicate its policies to the workers effectively without feeling that others have been left out. These organizations therefore encourage its workers to try and learn English which is one of the common international languages in a bid to support workers overcome the language barrier. This will also ensure that all the safety policies are communicated effectively and are understood by the entire workforce.
  • Thees construction firms also ensure that it communicates clearly and precisely all the work procedures to ensure that all the tasks are done well and in a safe manner. This includes training and putting in place properly laid out instructions to ensure that the workers understand and know what they are supposed to do.

With these policies and strategies being put in place by companies, noticeable impacts on improved delivery and quality of the services provided by a well coordinated and multicultural population will be realized. Without these policies, poor psychological working conditions which include discrimination and harassment as well as issues of excessive workloads, low job control and long working hours will lead to a worsening mental and physical health of these workers leading to poor delivery. The government and those in leadership positions should be brought on board on these issues of racial discrimination in the construction project management industry if any significant changes are to be realized. They should take responsibility and make it an agenda and not merely regard it as an issue which human resource teams must  deal with alone.

Even if industries put these policies in place, they should strictly follow them up and make deliberate efforts to create an environment that is inclusive of all the people from diverse backgrounds to curb direct and indirect workplace discrimination. Construction is part of a country’s development agenda because without it, infrastructure which is crucial will lag behind making production minimal as it is from construction that they will have roads to transport their goods and services. Companies should therefore understand that diversity is very crucial for their prosperity because it is through it that better business ideas as well as innovations will be realized. This is because a diverse team will bring in diverse perspectives to problems and customer needs will be best understood as they will be in a better position to tailor their products and services to meet those needs.

7 Astonishing Abandoned Projects” Surreal Riveted Sea Forts Once Protected the Kent Shores from German Attack”

Abandoned projects including building, engineering and infrastructure development projects litter  the  whole of the world.

Most of them  were started  to  symbolise a  country’s  prosperity and vision but after years of abandonment, stalled development and  economic crisis, some of the world’s most amazing projects  have been  abandoned  and now  have come to  epitomise  national struggle.

From  Bangkok’s ‘Ghost Tower’ which was abandoned after the 1997 financial crisis to the Tower of David, here is a selection of some of the world’s  most famous  abandoned and incomplete projects in no particular order.

 

1. Bangkok’s ‘Ghost Tower’

On stormy days debris from this unfinished and abandoned skyscraper rains down on the streets of Bangkok

A towering waste.  It’s called Bangkok’s ‘ghost tower’. This 49-storey  prominent unfinished skyscraper in the Thai capital city of Bangkok was destined to be a state-of-the-art office and residential complex, but has instead become a destination for urban explorers. Planned as a high-rise condominium complex, construction of the building was halted during the 1997 Asian financial crisis when it was 80% complete.

Now the 174-meter graffiti-covered building mainly houses squatters.

 

2. The “Tower of David”

Torre de David (The Tower of David) named after David Brillembourg, the tower’s main investor who died in 1993 has been  depicted as a haven for drug lords and assassins in the TV series Homeland, lauded as an experiment in social empowerment at the Venice Architecture Biennale and featured in countless articles and documentaries around the world.   In May 2014, the tower was also featured in the BBC World News documentary, Our World.

For eight years, the Tower of David a half-built skyscraper in downtown Caracas the capital of Venezuela. was  home to thousands of squatters who transformed the abandoned block into a  ghetto complete with grocery shops, tattoo parlours, internet cafes and a hair salon.

Construction of the tower began in 1990 but was halted in 1994 due to the Venezuelan banking crisis. As of 2016, the building remains incomplete.

This vertical ghetto  can be seen from almost every corner of this densely populated capital.

In 2014 Ernesto Villegas, the minister for the revolutionary transformation of greater Caracas, said all the tower’s residents would be relocated  to “dignified homes”. “This is not an eviction, but rather a relocation,” he told reporters. Villegas said several children had fallen to their deaths from the tower, which in some places is lacking walls or windows.

The newspaper Tal Cual reported that Chinese banks were interested in buying the tower and renovating it for its original use.

3. Mothballed Oil Rig

Oil rigs definitely fall into the mega category when it comes to size.You might think of them more as structures than machines. The rig above is a  accomodation platform rather than an oil drilling rig, re-built in Belfast in the late 1990s. Mothballed as opposed to completely abandoned, the rig stands alongside the derelict area of the old Harland and Wolff shipyard.

This Patch of Wasteground Is Probably One of the Most Famous in Maritime History, Being the Construction Site of the Rms Olympic and Her Sister Ship  Titanic.

Today modern redevelopment is breathing new life.

4. The Maunsell Forts of the Thames Estuary

Rising from the water like rusty invaders out of H.G. Wells, the Maunsell Army Forts in the Thames Estuary built by the British Royal Navy are decaying reminders of the darkest days of World War II. These sea forts still stand today and are abandoned in the North Sea not far from the coast of eastern England. Standing as monuments for maritime explorers,  the forts are now in varying states of decay, but  are a historical portrayal of how the country protected itself against air raids. Attempting to enter them is probably ill-advised, if not illegal.

 

5. Project Babylon

Project Babylon: The Story of Saddam’s Supergun

Project Babylon  was a project with unknown objectives commissioned by the then  Iraqi  president  Saddam Hussein  to build a series of “superguns”. The Iraqi government engaged world-renowned artillery expert Gerald V. Bul   whose lifetime obsession was a the construction of a “Supergun,”.  The design was based on research from the 1960s  Project HARP,

In early April 1990, United Kingdom customs officers confiscated several pieces of the second Big Babylon barrel, which were supposedly disguised as “petrochemical pressure vessels”. Components, such as slide bearings for Big Babylon, were seized at their manufacturers’ sites in Spain and Switzerland. After the Gulf War in 1991, Iraq confirmed the  existence of Project Babylon, and permitted  U.N. inspectors to destroy the hardware. A section seized by UK customs officers is on display at The Royal Artillery Museum, Woolwich, London.

The Basílica i Temple Expiatori de la Sagrada Família is a large Roman Catholic church in Barcelona, designed by Spanish architect Antoni Gaudí (1852–1926). Although incomplete, the church is a World Heritage Site and has  been visited by the Pope. Inspired by Gaudí’s vision, and funded almost exclusively by the millions of tourists who flock to it every year,  today, the Sagrada Família is more than halfway done, with a estimated  completion date of 2026. The lead  architect is confident that it will be finished “  within the next  century.

It’s one of the most famous and beautiful churches in the world and is  by all accounts an architectural masterpiece, however, it’s never actually been completed.  Westminster Cathedral must also be one of the busiest churches in the United Kingdom.

Work is still ongoing, supposedly. Work began in 1895, but apparently it’s been too expensive to finish decorating the mother church of literally all of England  and Wales.  However,  the unfinished  internal brickwork is amazing.

Westminster Cathedral is the architectural master-work of John Francis Bentley (1839-1902). Bentley was a Victorian church architect of great accomplishments.  It was to buildings such as Hagia Sophia, San Vitale in Ravenna and St Mark’s, Venice, that Bentley turned to for inspiration to prepare himself mentally and spiritually for the work of designing the Cathedral in 1894.

The whole building, in the neo-Byzantine style, covers an floor area of about 5,017 square metres (54,000 sq ft); the dominating factor of the scheme, apart from the campanile, being a spacious and uninterrupted nave, 18 metres (59 ft), covered with domical vaulting.

Fighting Gender Discrimination in The High-Tech World

New research suggests that tech-savvy women might face gender discrimination in jobs at high-tech firms, partly due to mismanaged projects.

It shows gender discrimination is still as prevalent in the UK as it was 20 years ago, and comes as International Women’s Day will be celebrated this week on March 8, for the 103rd year.

The book “The Recruitment, Retention and Advancement of Technical Women: Breaking Barriers to Cultural Change in Corporations” by the Anita Borg Institute for Women and Technology, a Palo Alto-based nonprofit organization focusing on the role of women at high-tech firms.

Tech firms typically rely on a “hero mindset” to save poorly organised runaway coding projects.  As a result, employees with family responsibilities (generally considered to be women) are left out, the report said.

The research also suggests that there is evidence of bias against women in recruitment and job assignment in places where high-tech corporate cultures thrive on this “hero mindset” that “rewards a ‘last minute’ crunch where 24/7 work becomes necessary to ‘save’ a project.” However, these environments fail to acknowledge family responsibilities and flexibility needs, the report said.

This fly-by-the-seat-of-your-pants workday culture represents a pattern that’s grown mainly because an organization poorly defines project management and requirements.

For example, Silicon Valley’s sometimes frantic fire-fighting pace and in-your-face communication style produces many technical cultures that often “leave women feeling isolated and crushed,” notes the report.

The study also reflects what 59 senior business and tech managers — both men and women from companies like Cisco, Facebook, Goldman Sachs, Google, HP, IBM, Intel, Microsoft and Symantec — shared during a closed forum  organized by the Anita Borg Institute. According to the report, it’s common in the high-tech world to find the modern equivalent of the “good old boys network” that tends to hire “people who are like them.”

Technical women these days are “still a rarity,” said Dr. Carolyn Simard, author of the report. She added that in the United States, women earn just 18 percent of computer science degrees in college. That figure is sharply down from the 37 percent observed in 1985. Yet technical demand is still expected to grow as much as 32 percent by 2018.

The Institute published a second report titled “Senior Technical Women: A Profile of Success,” which surveyed approximately 1,800 participants from seven unidentified high-tech firms in Silicon Valley.

It found that women now hold about four percent of the senior-level technical positions at high-tech firms and an estimated one-quarter of all tech jobs. On higher levels, women are more likely to end up in a managerial position compared to men (36.9 percent of women compared to 19 percent of men), who are more likely to hold “individual contributor positions” in technical coding jobs.

The second study also found that men and women in technical jobs value most of the same attributes for success, such as being analytical, questioning, risk-taking, collaborative, entrepreneurial, assertive, working long hours and being sociable.

Far more often than men, women generally have “primary responsibility for the household,” the study showed. However, senior-level tech women are much more likely to have a partner who holds primary responsibility for the household and children (23.5 percent of partnered senior women) compared to entry or mid-level women (13.4 percent). Senior-level tech women are also more likely than their male counterparts to forego a partner and children because they believe they might hinder their careers.

To improve work-life balance and stop any perceived gender bias against women in the high-tech world, the Anita Borg Institute is pushing a few ideas that will generate debate and controversy.

One recommendation suggests that because there is evidence that women are eliminated in the hiring process at the resume review level, companies might consider “that all women candidates should at least get an interview.”

With backing from firms like HP, Google, Facebook, Intel and Intuit, the Anita Borg Institute even suggested that it might be possible to create a software tool designed to weed out any unconscious bias against hiring or promoting women in the tech world.

This “software tool for detecting bias” was proposed at the Institute’s forum. It can use language recognition to zero in on everything from performance evaluations to letters of recommendation that exhibit gender bias. An online tool like this can be found at Harvard’s Project Implicit.

“We envision building on such research to create a system where specific language can be fed and analyzed for the existence of bias,” the report said. “Using machine learning and text analysis methods would help organizations and individuals address the existence of bias before the damaging language is formally used in recommendations or evaluations.”

Additionally, the software would be a “high-impact diagnostic tool for calibrating organizations with regard to hiring and promotion decisions.”

Back to Eden: The Barclays Center Green Rooftop Creation – New York City

The Barclays Centre situated in Brooklyn has a green roof which has finally sprouted.  It was born out of one of  New York’s most controversial development  schemes, it draws big crowds to the heart of Brooklyn, and has an  architectural form and facade that people will either  really love or really hate.

The green roof is built on a giant 130,000 square foot steel superstructure and  has evoked controversy questioning how green the roof actually is.   The structure took six months to erect and has a large carbon foot print and may exceed any environmental benefits provided by the sedum itself.   There are those in favour of the green roof who argue that it provides insects with a natural territory; obsorbs CO2; captures airborne pollutants; and releases oxygen. The up side to this structure is not only the view of the surrounding area but its flowering plants called sedum.

Project History

This long-awaited project has seen its share of setbacks. Mirroring the development hurdles faced by the arena itself since first proposed in 2004, plans for the green roof have been on and off for years.  The original design by Frank Gehry included a rooftop park open only to the residents of Atlantic Yards complex.   Officially renamed Pacific Park in 2014. However, through out the recession from 2008 -2009, Forest City Ratner the developers introduced a sequence of redesigns that greatly reduced the project size and the financial blueprint.    The green roof was discarded together with other features  including  a running track/ice skating ring on the perimeter of the arena.

It’s a Joint Venture Between Greenland USA and Forest City Ratner Companies

The arena made its first step in March 2010, it was formed from a design proposal by Shop Architects and Ellerbe Becket.   The first event held was a Jay-Z concert September of that year.    New seeds for the projected was planted in 2014 with a joint undertaking between Forest City and Greenland Holding Group, a real estate developer situated in Shanghai.

Installation is expected to be completed by the fall.

The roof will include four different mixes of sedum, which provide year-round vegetative coverage and bloom colorful flowers in the summer months.  Sedum plants are  low maintenance and do  not  require an intricate watering  system.   In the event of a drought the roof  has four outside water valves.  Shade is expected from neighbouring towers to the stadium.   Near winter the plants will turn a muted shade.    

“We wanted a low-maintenance, weather-resistant system that would flourish,” said Chris Sharples, a partner from  Shop Architects.

Absorbing Water and Sound

According to representatives from Barclays, the plants will help absorb sound coming from inside the building. The  roof is also designed to absorb rainwater during storms, putting less stress on the city’s sewer system and hopefully reducing combined sewer overflows.

Not Everybody’s Sold

The roof does have its fair share of critics. The original plan included the green roof as a lush  oasis accessible to the public, however,  the new structure is completely off-limits.

Others feel that the entire installation is nothing more than thinly veiled greenwashing. Lloyd Alter at Treehugger writes:

“But the biggest issue is that it’s not being installed on the actual roof. They are building a giant 130,000 square foot steel superstructure that spans the whole existing roof with an air gap of between four and ten feet, installed by three cranes over a period of six months. They are essentially building a bridge to hold up a “flocked” pattern of sedum trays. The carbon footprint and embodied energy of so much steel far outweighs the environmental benefits of any green roof, let alone this one. The whole thing, from start to finish is a multimillion dollar environmental negative.”
